Description The purpose of this study was to determine the effect of job satisfaction and mobility on nurse retention and turnover. A descriptive survey was conducted to examine intrinsic, extrinsic and interpersonal satisfiers, mobility, and turnover intent and career satisfaction of fulltime nurses currently and formerly employed in a hospital setting. The retention/turnover model examined differences between job satisfaction satisfiers and mobility and their effects on high/low mobile stayers and leavers. The major finding was that all three groups of nurses were most satisfied with the extrinsic satisfiers: pay and benefits. Additional findings suggested intrinsic satisfiers were more important to the high mobile nurses than the leavers. The low mobile nurses were most satisfied with interpersonal satisfiers and career satisfaction. Turnover intent was highest with the leavers and high mobile nurses. Job satisfaction and demographic factors did have an effect on intent to leave or stay within the organization.
